The army of specialists without a particular place of work is increasing. Experts started talking about a new evolutionary stage in the development of the world labor market - gigonomy. Irina Abramovich's workbook is at home for the last four years.. All this time she worked in a rather intense schedule - she developed advertising and souvenir production, she was engaged in event management, wrote and edited all kinds of promotions, advised and assisted in the selection of personnel, sometimes planned PR campaigns. The staff was not employed by anyone, but could simultaneously work with several employers on terms of freelancing. This form of employment is becoming increasingly popular, not only in Ukraine. This is a global trend. According to last year's report on the labor market trends of the Global Contingent Workforce Study from EY (formerly Ernst & Young. - Focus), over the past five years the number of freelancers has increased in every second major international company that participated in the study. 40% of the surveyed recruitment specialists suggest that the number of freelancers they attract will grow during the next five-year period. Trends of gigonomy The army of specialists without a particular place of work is increasing. Experts have started talking about a new evolutionary stage in the development of the world labor market - gigonomy (a new model of the economy, involving the sharing of various resources, including personnel). This is when an employee can combine several vacancies in different companies. One of the manifestations of this trend - the relative weight of freelancing in the organizational structure of companies is constantly growing. According to EY, among American employers by the beginning of the second half of 2016, the average indicator of part-time workers is 17% of the total number of employees. The forecast is as follows: by 2020, in every fourth company, the share of freelancers will increase to 30%, and every fifth working person will be a freelancer. This means that the concept of corporate culture will soon have to be revised. The practice of attracting employees on a non-permanent basis, of course, has always existed, but as a rule, it was about short-term tasks. And here are new realities: more than a third of companies around the world invite freelancers for a year and more. Formally, this is still considered temporary employment, but organizationally it is not much different from the permanent.

The development of gigonomy has created a new category of employees, and many employers do not yet fully understand how to build relationships with them. 21% of representatives of business structures participating in EY surveys could not answer who is in the company responsible for hiring freelancers. One in four confessed that he did not know who should supervise the work of such personnel. Especially often, freelancers are involved in operating departments, service departments, IT departments. It is natural that they get access to corporate databases and other classified information of commercial value. The most far-sighted employers realized that in such a situation it is not enough just to get everyone to sign temporary labor contracts and non-disclosure agreements - you need to take care of organizing loyalty programs. For the offspring they develop social packages, bonus systems, they even include them in corporate talent management programs that presuppose the possibility of training at the expense of the employer. Local specificity In our country, it is very difficult to accurately determine the proportion of freelancers in the labor market. Too many employers hold double-entry bookkeeping, and employees prefer to hide sources of earnings. However, the idea of ??the amount of freelancing can be obtained from the results of the same EY research and statistics of sites intended for job search. More than 200 companies from different industries participate in EY polls in Ukraine. Last year, they found such a ratio of staff and freelancers: respectively, 90% and 10%. There is reason to believe that in the foreseeable future, the gap will decline. "In 2014-2017, companies have optimized staff costs, including changing the form of employment," says Yulia Golovko, Senior Consultant at People Advisory Services at EY in Ukraine. "Judging by the results of our last year's rapid survey, 7% of companies have already reviewed the employment form and another 6% have planned such a revision in 2017". In some industries, freelancers are offered knowingly more favorable financial conditions to motivate the transition to "free bread" and to compensate for the inconvenience associated with the legalization of alternative formats of cooperation. For example, some IT companies give their employees the opportunity to choose the form of employment. "If an expert chooses a full-time job placement, his salary will be expressed in UAH, and if he becomes a contractor - in foreign currency," comments Elena Boychenko, director of the People Advisory Services of the company EY in Ukraine. At the time of this writing, the Rabota website. ua were posted four thousand vacancies, suggesting work in freelancing. And among them there are posts, more recently by default assuming a place in staff and full employment. For example, the head of the business unit or the chief accountant. "Sometimes such proposals appear because the employer has despaired of finding the right person for the staff," explains Tatiana Pashkina, HR expert Rabota. ua. - This does not mean that there are no free specialists in the market with the necessary qualifications. Usually they are, they just do not like low salaries ". Not from a good life Judging by the results of surveys conducted by Rabota. ua, 60% of able-bodied Ukrainians have freelance experience, 30% are constantly working in freelance mode and 18% combine such work with regular employment. Global trend - work-in-progress, as a rule, is connected with the basic qualification and gives the employee the opportunity to learn some new skills in his field of activity. For example, the graphic designer wants to try himself in the animation and joins the team that creates the animated movie, or the therapist during the time free from receiving patients, supervises the psychological support group, the environmental researcher conducts an environmental audit of the manufacturing processes in the enterprise and. But in Ukraine, there can be no connection between basic and additional work at all. The motivation for finding a freelance for our compatriots is not so much the desire to expand their competence, how much a banal lack of money. Therefore, the usual thing that a "white collar" after the end of an office day becomes a taxi driver, and an ambulance in his spare time answers calls in any call center. "The salaries that the employer is ready to offer today are, on average, 18% below employee expectations, and this gap increases from quarter to quarter," says Tatiana Pashkina. - Those who formed the staff, when the dollar was worth 8 UAH, still it seems that 8-10 thousand. UAH - sufficient remuneration for a full-time professional. However, even those who adequately assess the situation, often simply can not offer more ". As a consequence, employees are dissatisfied with their salaries and many of them are constantly in search of. Of those who filled out the Rabota questionnaire. ua, 64% note that they have work, but they are open to suggestions. Recently, the number of users who view jobs has increased, but they do not respond to any one. The conclusion is simple: people want to change jobs, but do not want to change the awl to soap. The difference in salary in the 1-2 thousand. UAH for residents of large cities is not worth the hassle and risks associated with the transition to a new location, and no one else offers. The most logical way out is to stay in the same position, but to find work-outs. An interesting detail: the world practice shows that in crisis situations, when the population is poor, the level of loyalty of employees towards employers, as a rule, is growing. In Ukraine, for some reason, the opposite happens. Tatyana Pashkina not without reason assumes, that all business in sense of injustice. In the press, there is always information that last year, the top 100 Ukrainian companies earned 4 billion UAH. In the country, inflation, while wages recorded in the hryvnia, or not indexed at all, or increase slightly. "A man who has long been dissatisfied with his earnings, sees that the company where he works, makes some expensive acquisitions, launches new projects, but in response to his request for an increase in salary, the chiefs raise their hands: I'm sorry, they say, the crisis. The conclusion suggests itself:

the employer has money, but he does not want to spend on an employee. What kind of loyalty can you say at such sentiments? "- asks the rhetorical question of the expert. The development of the freelance market can somewhat alleviate these contradictions, but generate others. Ukrainian employers will have to adapt to new trends and, perhaps, change the corporate culture. Maria Bondar.
